    Inspirational or Self-Deflating: The Role of Self-Efficacy in Elite Role Model Effectiveness

    This research examines the role of self-efficacy in women’s responses to elite leadership role models. Previous research on role models has been equivocal, demonstrating that the impact of social comparisons on the self is multifaceted. Using an experimental methodology, 102 female participants were presented with role models (elite, non-elite, control) before serving as the leader of an ostensible 3-person group. Findings revealed that women with low, as opposed to high, levels of leadership self-efficacy were less inspired by the highly successful role models and showed deflating contrast effects as demonstrated in their diminished identification with leadership, leadership aspirations, and leadership performance. Moreover, the performance effects were mediated by participants’ identification with leadership. This research has identified an important self-regulatory variable that influences whether people engage in assimilative or contrastive processes when making strategic comparisons and it identifies the important role of self-perception outcomes on behavioral responses to role models

    Gender Bias in Employment Contexts: A Closer Examination of the Role Incongruity Principle

    This research extends the role incongruity analysis of employment-related gender bias by investigating the role of dispositional and situational antecedents, specifically political ideology and the salience of cues to the traditional female gender role. The prediction that conservatives would show an anti-female candidate bias and liberals would show a pro-female bias when the traditional female gender role is salient was tested across three experimental studies. In Study 1, 126 participants evaluated a male or a female job applicant with thoughts of the traditional female gender role activated or not. Results showed that when the gender role is salient, political ideology moderates evaluations of the female candidates such that conservatives evaluate her negatively and liberals evaluate her positively. Study 2 (89 participants) replicated this effect and showed that this political ideology-based bias does not occur when the non-traditional female gender role is made salient. Study 2 also demonstrated that the observed effects are not driven by liberals’ and conservatives’ differing perceptions regarding the female applicant’s qualifications for the job. Finally, Study 3 (159 participants) both replicated the political ideology-based evaluation bias for female candidates and demonstrated that this bias is mediated by conservatives’ and liberals’ attitudes toward the roles of women in society

    Social Psychological Approaches to Women and Leadership Theory

    In this chapter, we take a social psychological approach to understanding gender and leadership. In doing so, we explain how both the social context and people’s perceptions influence leadership processes involving gender. The theoretical approaches taken by social psychologists are often focused on one of these two questions: (1) Are there gender differences in leadership style and effectiveness? and, (2) What barriers do women face in the leadership domain? We begin our chapter by reviewing the literature surrounding these two questions. We then discuss in detail one of the greatest barriers to women in leadership: the prejudice and discrimination that stem from gender stereotypic beliefs and implicit theories of leadership. Social psychological theory helps to better our understanding of how stereotypes shape expectations people have of female leaders, as well as how they influence women’s own thoughts and behaviors via stereotype threat processes. Social psychological approaches to understanding gender and leadership reveal how gender does matter in how people respond to leaders and how leaders approach their roles, regardless of whether it ought to matter

    Leadership Efficacy and Women Leaders' Responses to Stereotype Activation

    The role of leadership efficacy in women's reactance responses to stereotype-based leadership role expectations was examined in two laboratory studies. Participants, selected on the basis of leadership efficacy scores, served as leaders of ostensible three-person groups. Half were primed with the gender leadership stereotype. An immersive virtual environment designed for this research served as the leadership setting. Results indicated that the effects of stereotype activation on women leaders were moderated by leadership efficacy such that high efficacy leaders exhibited more positive, reactance responses (increased perceived performance, increased rated performance, greater domain identification, and higher well-being) than low efficacy leaders. Additionally, perceived performance mediated the domain identification and well-being effects of stereotype activation on high and low efficacy leaders

    Female Leaders: Injurious or Inspiring Role Models for Women?

    The impact of female role models on women’s leadership aspirations and self-perceptions after a leadership task were assessed across two laboratory studies. These studies tested the prediction that upward social comparisons to high-level female leaders will have a relatively detrimental impact on women’s self-perceptions and leadership aspirations compared to male and less elite female leaders. In Study 1 (N = 60), women were presented with both female and male leaders before serving as leaders of ostensible three-person groups in an immersive virtual environment. This study established the relatively deflating impact of high-level female leaders, compared to high-level male leaders and the control condition, on participants’ self-perceptions. Using a similar methodology, Study 2 (N = 57) further demonstrated that the impact of elite female leaders on participants’ self-perceptions in turn adversely affects their leadership aspirations. This study also showed more positive responses to non-elite female leaders with whom participants more strongly identify and who increase counter-stereotypic thinking. Taken together, these studies point to a potential dark side of elite female leaders as role models in a domain where individuals are possible targets of a negative stereotype. However, they also point to the relatively more beneficial impact of female role models who disconfirm the negative stereotype

    The Role of Social Dominance Orientation and Patriotism in the Evaluation of Minority and Female Leaders

    This research broadens our understanding of racial and gender bias in leader evaluations by merging implicit leadership theory and social dominance perspectives. Across two experimental studies (291 participants), we tested the prediction that bias in leader evaluations stemming from White and masculine leader standards depends on the extent to which people favor hierarchical group relationships (SDO) and their level of patriotism. Employing the Goldberg paradigm, participants read identical leadership speeches attributed to either a woman or a man described as either a minority (Black or Latino/a) or a majority (White) group member. Results show SDO negatively predicted evaluations of minority and female leaders and patriotism positively predicted evaluations of White leaders

    Managing to clear the air:Stereotype threat, women, and leadership

    In this article, we explore the process and implications of stereotype threat for women in leadership, broadly construed. First, we provide a brief background on the phenomenon of stereotype threat generally. Next, we explore stereotype threat for women in leadership by reviewing a model of stereotype threat in leadership contexts that includes cues to stereotype threat, consequences of stereotype threat, and moderators of stereotype threat appraisals and responses. In this review, in addition to considering research focused squarely on leadership, we include the broader categories of research examining stereotype threat effects in the workplace and in tasks and domains relevant to leadership. Finally, we examine implications for future research and explore practices to reduce the potential for negative stereotype threat effects

    Ethical Decision Making and Leadership: Merging Social Role and Self-Construal Perspectives

    This research extends our understanding of ethical decision making on the part of leaders by merging social role and self-construal perspectives. Interdependent self-construal is generally seen as enhancing concern for justice and moral values. Across two studies we tested the prediction that non-leading group members’ interdependent self-construal would be associated with lower levels of unethical decision making on behalf of their group but that, in contrast, this relationship would be weaker for leaders, given their social role. These predictions were experimentally tested by assigning participants to the role of leader or non-leading group member and assessing the association between their interdependent self-construal and their unethical decision making. Across both studies interdependence predicted less unethical decision making on behalf of one’s group for non-leading group members. However, the leader role was shown to weaken, and even reverse, this relationship. This research demonstrates that self-construal influences group-based ethical decision making but that the nature of this influence is moderated by social role

    Gender Bias in Leader Evaluations: Merging Implicit Theories and Role Congruity Perspectives

    This research extends our understanding of gender bias in leader evaluations by merging role congruity and implicit theory perspectives. We tested and found support for the prediction that the link between people’s attitudes regarding women in authority and their subsequent gender-biased leader evaluations is significantly stronger for entity theorists (those who believe attributes are fixed) relative to incremental theorists (those who believe attributes are malleable). In Study 1, 147 participants evaluated male and female gubernatorial candidates. Results supported predictions, demonstrating that traditional attitudes toward women in authority significantly predicted a pro-male gender bias in leader evaluations (and progressive attitudes predicted a pro-female gender bias) with an especially strong effect for those with more entity-oriented, relative to incrementally-oriented person theories. Study 2 (119 participants) replicated these findings and demonstrated the mediating role of these attitudes in linking gender stereotypes and leader role expectations to biased evaluations

    Growth mindset messaging in stigma-relevant contexts: Harnessing benefits without costs

    Growth mindsets are increasingly used to promote learning, development, and health. The increased popularity resulted in scrutiny and disputes about utility. The current work reviews a perspective critical to the debate. Namely, we focus on emerging research that examines both the favorable and potentially adverse consequences of growth mindset messaging in stigma-relevant contexts. This double-edge sword model merges the mindset perspective with attribution theory and the psychological essentialism literature. In stigmatizing contexts and in isolation, growth mindsets can indirectly predict lesspositive outcomes, via personal responsibility for the problem, but more positive outcomes, via expectations for the potential to manage conditions in the future. Programmatic research illustrates how to tailor growth mindset messages and interventions, to avoid the potential costs of blame, yet keep the benefits of self-efficacy and weakened essentialism
